Away from hidden attributes you want someone with a lower rep than your club with a good spread of attributes for the role but where the CA/stars are around 2/2.5. A player like that should be happy with a backup role starting around 25% of games per season. Add in high pressure & consistency for performance on the pitch & a high discipline attribute for your manager and you shouldn't have any issues.
